Implementasi Kurikulum Merdeka Belajar di MAN 4 Bogor menghadapi berbagai tantangan, mulai dari keterbatasan pemahaman guru, kesiapan teknologi, hingga budaya organisasi yang belum sepenuhnya mendukung. Organizational Citizenship Behavior (OCB) guru dinilai berperan penting dalam mendukung ketercapaian Kurikulum Merdeka Belajar. Tujuan dari penelitian ini adalah untuk menjelaskan peran OCB guru dalam meningkatkan ketercapaian Kurikulum Merdeka Belajar di MAN 4 Bogor, serta menganalisis faktor-faktor yang mempengaruhinya dan hambatan yang dihadapi. Penelitian ini menggunakan pendekatan deskriptif kualitatif dengan teknik pengumpulan data berupa observasi, wawancara mendalam, dan dokumentasi. Hasil penelitian menunjukkan bahwa praktik OCB guru di MAN 4 Bogor telah membentuk budaya organisasi yang kolaboratif dan progresif. Dimensi OCB seperti altruism, conscientiousness, sportsmanship, courtesy, dan civic virtue tercermin dalam kolaborasi antarguru lintas generasi, adaptasi terhadap teknologi, serta keterlibatan dalam kegiatan pembelajaran berbasis proyek (P5RA). Inovasi seperti aplikasi EXAM4N dan pemanfaatan platform digital lainnya menunjukkan bahwa OCB tidak hanya meningkatkan efektivitas kerja, tetapi juga menjadi penggerak transformasi pendidikan berbasis karakter dan teknologi. Meski demikian, tantangan seperti keterbatasan infrastruktur digital, motivasi siswa yang tidak stabil, dan kesiapan pedagogis guru masih menjadi kendala. Peran kepemimpinan transformasional dan pelatihan internal terbukti menjadi katalisator penting dalam memperkuat praktik OCB dan menjadikan kurikulum lebih bermakna, inklusif, dan kontekstual.
